Kate Walker Training Counseling Practice Employee Onboarding

Ready to navigating the realm of counseling practice employee onboarding? This may seem tedious, but allow me to paint a picture for you. Once upon a time, when I was a fledgling practice owner, my onboarding process essentially boiled down to basically, “Thank you for joining the team! Here's your key, and, oh, there's the policy and procedures manual.” Crazy right? As time passed, hiccups happened. I found myself dealing with complaints, lights left on, and an array of other mishaps. I learned the hard way: counseling practice employee onboarding is multi-faceted and an ongoing journey. Don't worry though, I'm here to walk you through it!

TCCBB #51 Transforming Your Practice: Onboarding, HIPAA, and SOP Strategies for Counselors

Counseling practice employee onboarding… Why?

I want to emphasize the significance of delving into your policy and procedures manual.

It's not merely a “cover your backside” (CYA) formality – it's your secret weapon for setting the stage for success. If you're thinking, “Well, I haven't quite reached that stage yet,” I might stir the pot a bit, but hear me out.

Without a robust policy and procedures foundation, you might inadvertently sabotage your own practice.

You're extraordinary and you're bound for growth, because your community is going to love you. People need your services! But picture this: a shaky, soggy foundation underneath you. It's a recipe for disaster, right?

That's why I'm so passionate about sharing this knowledge, whether through podcasts, training sessions, or webinars. I'm committed to your success because we all play a vital role in closing the gaps in accessible, affordable mental health care, not only in Texas but wherever you are. So, whether you're in the Lone Star State or beyond, let's elevate your business to a whole new level of awesomeness.

Let's zero in on why onboarding is an integral component of your journey to success.

Creating your own SOPs and onboarding procedures

In the realm of onboarding, one unassailable rule reigns supreme: never assume anything.

Whether you're welcoming graduate students or seasoned therapists into your practice, a thorough onboarding process is essential.

For graduate students, remember they are unlicensed, lacking background checks and fingerprinting common among licensed professionals. To ensure their success, comprehensive HIPAA training is a must, covering confidentiality laws and compliance with both federal and state regulations.

As you embark on the onboarding journey, in addition to your Policy and Procedures Manual consider creating Standard Operating Procedures (SOPs) as your guiding star.

SOPs serve a dual purpose: they act as a reference for your team to maintain consistency and can double as job descriptions, providing clarity about roles and responsibilities. Whether you use a digital drive or classic three-ring binders, SOPs are your secret weapon for aligning your team and establishing a culture of excellence.

By carefully crafting SOPs during the onboarding process, you're not only empowering your team to succeed but also future-proofing your practice for the remarkable journey ahead.

Start with the expectation of evaluation

In the world of performance management, it's all about being specific, measurable, trackable, attainable, and realistic.

This approach allows anyone to gauge whether a team member is meeting or exceeding expectations, or unfortunately, falling short. You can seamlessly introduce a Progressive Discipline Plan, a concept that I cover in my training, distinct from a remediation plan. The process begins with a verbal warning, a gentle nudge, like saying,

“I've noticed that in three months, none of the clients you've interacted with have booked an appointment. That's not aligned with our standards, and I need to address it.”

One common gripe I often hear from both staff and licensed therapists is the lack of formal evaluations.

People crave feedback; they want to know if they're aligning with your expectations or where they may be falling short. Instead of surprising them with a write-up, you can gracefully guide them through the journey, saying,

“I've taught you this during our orientation, but let's discuss how your performance aligns with our standards.”

And, if you're a supervisor, you can embark on a remediation plan.

This process involves teaching, measuring, and, if needed, remediating or terminating. The entire foundation for effective performance management is laid in the onboarding process, where a meticulously crafted culture is introduced. You ensure everyone is well-versed in the handling of sensitive information and protected health data, thanks to the best practices you instill.

Each teachable skill gets translated into a Standard Operating Procedure (SOP), stored neatly in a Google Drive for consistent and efficient hiring.

Hiring and firing in your counseling practice

Even if staff members depart abruptly, you're poised to train a replacement with ease.

The SOPs stand as your reference, guiding your team to perform their best. And then, as the final touch, you introduce evaluations and possibly an evaluation schedule. Imagine the impression you'll make when you announce,

“Your first evaluation will occur at three months, followed by another at six months. If all goes well, the subsequent one won't be due for a year.”

You maintain a documented record of their performance, with clear distinctions between meeting expectations, falling short, or exceeding them. Perhaps there's room to include bonuses or benefits as a cherry on top.

In conclusion, counseling practice employee onboarding is not just about ticking boxes or covering legal bases. It's about fostering a culture of competence and confidence within your practice. By investing in a comprehensive onboarding system, you set your team up for success from day one, minimizing errors, preventing mishaps, and promoting a harmonious work environment. Remember you're awesome and your community will love you. These strategies are vital in addressing the increasing demand for accessible and affordable mental health care services, ultimately benefiting communities and clients alike.
